As an increasing number of organizations adopt AI tools for management, growing attention is being paid to middle managers as a critical bottleneck—given their fluctuating stance between endorsement and resistance to the digital implementation. We attribute this tendency to their territorial mindset, defined as a defensive, prevention-focused form of ownership over organizational objects. To examine this proposition, we collected both quantitative and qualitative data from a state-owned energy enterprise in China that has implemented an AI-enabled management system. We first conducted a longitudinal empirical study to assess how the territorial mindset of middle managers results in varied implementation outcomes across teams. We then performed an in-depth qualitative analysis to uncover the behavioral patterns exhibited by middle managers during implementation, thereby providing insight into why digital transformation cannot achieve the designed benefits. By integrating these insights, this study brings middle managers into focus, offering a process-driven understanding while yielding actionable recommendations to enhance the success of AI-driven organizational transformations.

梁建教授简介:
梁建,香港科技大学博士,同济大学经济与管理学院教授、副院长。2020-2024入选爱思唯尔工商管理领域“中国被高引学者”。目前担任Management and Organization Review副主编,《管理学研究》(原《管理学季刊》)联席主编。研究兴趣为员工主动性行为、领导行为、零工经济、企业伦理等。近年来,已经在包括Academy of Management Journal, Journal of Applied Psychology, Journal of Management, Human Relations, Journal of Organizational Behavior, Journal of Occupational and Organizational Psychology, Management and Organization Review等期刊发表多篇论文。
